چکیده

قانون ارتقای بهره‌وری نیروهای بالینی در نظام سلامت شامل توجه به شرایط کاری و زندگی تمامی پرستاران بوده است. با این وجود، اجرایی نشدن قانون کاهش ساعت کاری، باعث کاهش انگیزه در پرستاران و بروز نارضایتی‌هایی همچون قصد ترک شغل شده است. تحقیق حاضر با هدف بررسی نقش هویت اجتماعی در رابطه بین رهبری تحول‌گرا و فرسودگی شغلی پرستاران با توجه به نقش تعدیلگری جنسیت انجام گرفت. جامعه آماری را پرستاران شاغل در بیمارستان تأمین اجتماعی رشت به تعداد 185 نفر تشکیل دادند. برای محاسبه حجم نمونه آماری از فرمول کوکران برای جوامع محدود استفاده شد که درنهایت حجم نمونه 130 نفر تعیین گردید. افراد مورد مطالعه به روش نمونه‌گیری تصادفی ساده انتخاب شدند. به منظور تجزیه و تحلیل نتایج حاصل از جمع‌آوری داده‌های مربوط به توزیع پرسشنامه‌های رهبری چندعاملی، هویت اجتماعی و فرسودگی شغلی، از روش حداقل مربعات جزئی و نرم‌افزارهای PLS3  و SPSS21 استفاده گردید. نتایج یافته‌های تحقیق نشان داد که رهبری تحول‌گرا با توجه به نقش میانجی‌گر هویت اجتماعی رابطه معکوسی با فرسودگی شغلی دارد. از طرفی در خصوص نقش تعدیلگری جنسیت پرستاران، نتایج مشخص نمود که جنسیت پرستاران نقشی در رابطه رهبری تحول‌گرا بر هویت اجتماعی ندارد. درنهایت، نتایج فرضیه اصلی نشان داد که بین رهبری تحول‌گرا و فرسودگی شغلی پرستاران بیمارستان رسول اکرم از طریق نقش هویت اجتماعی و نقش تعدیلگری جنسیت پرستاران رابطه معناداری و معکوسی وجود دارد.
