چکیده

چکیده
استقرار سازمان مربی‌گرا با بهبود شایستگی‌ و آموزش کارکنان به گسترش همزمان یادگیری سازمانی و توسعه سرمایه انسانی در آموزش عالی مرتبط است؛ ازاین­رو هدف این پژوهش، طراحی مدل استقرار سازمان مربی‌گرا با رویکرد یادگیری سازمانی در دانشگاه فرهنگیان است. پژوهش از بُعد روش، ترکیبی؛ از بُعد راهبرد، پیمایشی – توصیفی و از بُعد هدف، کاربردی است. در بخش کیفی، جامعه شامل 25 نفر از خبرگان بودند که با روش نمونه‌گیری هدفمند انتخاب شدند و در بخش کمی جامعه آماری شامل کارکنان دانشگاه فرهنگیان استان‌های خراسان به تعداد 397 نفر بودند. برای تعیین حجم نمونه از جدول مورگان استفاده شد و 196 نفر به روش تصادفی طبقه­ای متناسب با جمعیت استان‌ها انتخاب شدند. ابزار تحقیق، پرسشنامه برگرفته از بخش کیفی تحقیق بود که پس از تأیید روایی صوری، محتوایی و سازه و تأیید پایایی آن با استفاده از آلفای کرونباخ به کار گرفته شد. برای تجزیه‌وتحلیل داده­ها از آمار توصیفی و مدل یابی معادلات ساختاری با استفاده از نرم‌افزارهای SPSS و PLS و Amos استفاده شد. یافته‌ها حاکی از برازش مناسب مدل ارائه‌شده، بود. نتایج در مدلی متشکل از 2 متغیر، 7 بُعد و 27 مؤلفه و 131 شاخص استخراج شد. ابعادی همچون فرایند استقرار و سطوح یادگیری به ترتیب بیشترین اهمیت را در متغیرهای سازمان مربی‌گرا و یادگیری سازمانی در دانشگاه دارا بودند. با توجه به نتایج می‌توان گفت استقرار سازمان مربی‌گرا می‌تواند موجب دستیابی به یادگیری سازمانی مطلوب در دانشگاه فرهنگیان‌ شود و زمینه ایجاد، فرآیند و سطوح فردی، گروهی و سازمانی می‌توانند در استقرار مربی‌گری سازمانی مؤثر باشند.
