چکیده
هدف این مقاله، بررسی روابط اعتمادکارکنان به سازمان و هنجار تقابل و دوسویگی در سازمان با احساس تعلق سازمانی کارکنان و نیز تحلیل اثر تعدیل گری ابعاد مختلف تعهد سازمانی بر روی این روابط است. تحقیق به شیوه توصیفی از نوع همبستگی انجام شده است. بانک های دولتی شهر کرمان، جامعه آماری این مطالعه را تشکیل دادند که از میان آنها، ابتدا پنج بانک ملی، ملت، تجارت، رفاه و مسکن، و سپس چهل شعبه از این بانک ها به طور تصادفی انتخاب شدند. همه کارکنان این شعبات، که مجموعاً 400 نفر بودند، در تحقیق مشارکت داده شدند. داده های استخراج شده از 308 پرسشنامه، مبنای آزمون فرضیه های تحقیق و مدل مفهومی تحقیق قرار گرفت و از طریق آزمون همبستگی، تحلیل رگرسیون سلسله مراتبی و مدل سازی معادلات ساختاری تحلیل شد. نتایج نشان داد اعتماد کارکنان به سازمان و هنجار تقابل و دوسویگی بر روی احساس تعلق سازمانی آنها تأثیر مثبت و معناداری داشته، هنجار تقابل و دوسویگی در سازمان بر روی اعتماد کارکنان به سازمان تأثیر مثبت و معناداری دارد. به علاوه، از میان ابعاد مختلف تعهد سازمانی، تعهد عاطفی کارکنان به سازمان، روابط بین اعتماد کارکنان به سازمان با احساس تعلق سازمانی آنها و هنجار تقابل و دوسویگی در سازمان با احساس تعلق سازمانی کارکنان را به طریقه مثبت و معناداری تعدیل می کند.
