چکیده

پژوهش حاضر با هدف شناسایی ویژگی­های شخصیتی کارکنان دانشی  موثر بر موفقیت مدیریت دانش در ایران انجام شده است. روش تحقیق بکاررفته از نوع آمیخته و در مرحله کیفی با استفاده از استراتژی پدیدارشناسی به دنبال دستیابی به تجربه­های زنده و مستقیم خبرگان حوزه مدیریت دانش بوده است. جامعه آماری مرحله کیفی خبرگان حوزه مدیریت دانش سراسر ایران بودند که دارای سابقه مدیریت یک سازمان و یا پروژه دانشی و تحصیلات مرتبط با این حوزه بودند.  برای جمع­آوری داده­های کیفی از روش مصاحبه نیمه ساختار یافته با 21 نفر از خبرگان تا حد اشباع و با استفاده از روش نمونه­گیری گلوله برفی استفاده شد. سپس روش کلایزی برای تحلیل داده­های کیفی  بر روی متن­های حاصل از مصاحبه­ها انجام شد و تعداد 270 کد باز (خام) رفتاری و 11 کد محوری استخراج گردید. ویژگی­هایی مانند درون­گرائی، وظیفه­شناسی، داوری­کننده، واقع­گرایی و روان­رنجوری از مهمترین ویژگی­های شخصیتی احصاء شده از کارکنان دانشی هستند که برای موفقیت مدیریت دانشی و پروژه­های دانشی باید مورد توجه قرار گیرند. سپس در بخش کمی با استفاده از روش تحلیل اهمیت – عملکرد نتایج به­دست آمده در مرحله کیفی در بین مدیران منابع انسانی و مدیران واحدهای تحقیق و توسعه 23 شرکت شهر مشهد که دارای مجوز گواهی و پروانه تحقیق و توسعه بودند مورد بررسی کمی قرار گرفت و مشخص گردید که ویژگی­های وظیفه­شناسی، کنترل­کنندگی، واقع­گرایی، سازگاری و تفکری از اهمیت و عملکرد بالایی برخوردارند. بنابراین سازمان­ها بایستی کارکنانی را برای تصدی مشاغل دانشی انتخاب نمایند که ویژگی­های شخصیتی مذکور را دارا باشند.
