تبیین پیش‌آیندهای تعلق‌خاطر کاری با استفاده از طرح پژوهش ترکیبی

چکیده
ادبیات پژوهش در حوزه تعلق‌خاطر کاری، در طی یک دهه گذشته در سیطره ی روش‌های کمّی قرار داشته است. این مقاله به بررسی پیش‌آیندهای تعلق‌خاطر کاری با استفاده از پژوهش ترکیبی (ترتیبی- تبیینی) می‌پردازد. در این نوع پژوهش جمع‌آوری و تحلیل داده‌های کمّی و کیفی در یک مطالعه ی واحد در دو مرحله ی جداگانه انجام می‌شود. در این مقاله، با مطالعه ی ادبیات پژوهش، متغیرهای پژوهش شناسایی شده و نتیجه در قالب مدل مفهومی ارائه شده است. داده‌های تحقیق از بین 358 نفر از کارشناسان یک گروه صنعتی (مشتمل بر شرکت اصلی و شش شرکت تابعه) با استفاده از پرسشنامه جمع‌آوری شده است. مدل مفهومی تحقیق با استفاده از داده‌های جمع‌آوری شده از طریق پرسشنامه و همچنین بهره‌گیری از فنون آمار توصیفی، استنباطی و مدلسازی معادلات ساختاری مورد تحلیل قرار گرفته‌اند. به منظور تبیین بیشتر و بهتر نتایج و آشکار شدن موارد مغفول در فاز کمّی، 18 مصاحبه عمیق انجام شده است. در پایان، تلفیق نتایج بخش کمّی و کیفی به درک بهتر مساله پژوهش و تعمیق یافته‌های آن منجر شده است. نتایج و یافته‌های پژوهش نشان داد استقلال و آزادی عمل، حمایت اجتماعی، مربی‌گری سرپرستی، بازخورد عملکرد، و فرصت‌های رشد یادگیری، ویژگی‌های شغلی، عدالت سازمانی، تناسب شغل با شاغل، قدردانی و قدرشناسی، مشارکت، شایستگی، حمایت سرپرستی و حمایت همکاران از جمله منابع شغلی تاثیرگذار بر تعلق‌خاطر هستند. منابع شخصی مانند: تعهد و مسئولیت‌پذیری، تاب آوری، خودبسندگی، وظیفه‌شناسی، حرفه‌ای گرایی و پیش‌قدم، تاثیر بسزایی در تعلق‌خاطر کاری کارکنان دارند.
