چکیده

مسئله مقاومت کارکنان در برابر تغییر و ضرورت شناسایی عوامل اثرگذار در آن به منظور مدیریت آنها، نفش مهمی در مدیریت تحول سازمانی دارد. در پژوهش حاضر به بررسی تأثیر نفاق مدیریت ارشد در مقاومت کارکنان در برابر تغییر، ضمن تبیین نقش اعتماد کارکنان به مدیریت ارشد سازمان پرداخته شده است. به این منظور، نمونه ای 323 نفری از کارکنان سازمان-های دولتی شهر رشت به صورت تصادفی انتخاب، و پرسشنامه هایی برای بررسی متغیر های پژوهش، که روایی و پایایی آنها نیز آزمون شده بود، توسط آنها تکمیل شد. برای آزمون فرضیات پژوهش، نخست با استفاده از تحلیل عاملی تأییدی، مدل های اندازه گیری پژوهش برآورد و آزمون شدند؛ سپس از طریق فن رگرسیون چندگانه، داده ها به مدل های معادله ساختاری برازش شدند. نتایج، به تأیید روابط مدل در سطح اطمینان 99 درصد و نیز تأیید نقش میانجی اعتماد انجامید. به این ترتیب، مشخص شد نفاق مدیریت ارشد سازمان در اعتماد کارکنان به ایشان اثری منفی و اعتماد نیز به عنوان متغیر میانجی اثری کاهنده در مقاومت در برابر تغییر دارد.
