چکیده

شکست 70 درصدی تغییرات سازمانی و لزوم سازمان­های امروزی به تغییرات روزافزون، بسیاری از محققان را به این موضوع سوق داده است که دلایل شکست چیست و چه چیزی منجر به موفقیت تغییرات در سازمان می‌شود. با توجه به این­که اقدامات و کارهایی که رهبران در اجرای تغییرات انجام می­دهند، موفقیت یا شکست آن تغییر را تحت تأثیر قرار می­دهد، از این رو هدف تحقیق حاضر شناسایی و ارائه مدل اقدامات رهبران  اثربخش در اجرای موفق برنامه‌های تغییر و سنجش مدل استخراج شده می­باشد. در این راستا، تحقیق از استراتژی ترکیبی بهره گرفت. به منظور جمع­آوری داده­ها در بخش کیفی، از  مصاحبه­های نیمه­ ساختاریافته استفاده شد و با استفاده از نمونه­گیری گلوله برفی با 17 نفر از مدیران این صنعت داده­های لازم گردآوری و تحلیل شد. استراتژی تحلیل محتوا در این مرحله مورد استفاده قرار گرفت. در بخش کمّی، پرسشنامه­ای طراحی و در بین 192 نفر از کارکنان صنعت قطعه­سازی خودرو قرار گرفت و اعتبار نتایج مرحله کیفی با استفاده از تحلیل عاملی تأییدی مورد بررسی قرار گرفت. حاصل نهایی تحلیل داده­های گردآوری شده در قالب یک مدل ارائه شد. نتایج نشان داد که اقدامات رهبران تغییر در دو حوزه کلی اقدامات انسان محور (5 اقدام) و اقدامات سازمان محور (10 اقدام) طبقه­بندی می­شوند. این مدل مجموعه اقداماتی که یک رهبر تغییر می­کوشد تا برنامه­های تغییر را با موفقیت به انجام برساند را با توجه به شرایط محیطی تبیین می­کند.
